This project investigates the impact of job autonomy on work engagement and burnout, emphasizing how career stage moderates these relationships. By integrating the life-span development approach with the Job Demands-Resources (JD-R) model, the study utilizes individual-level datasets and conducts a multilevel meta-analysis to address the limitations of previous research that relied on aggregated data and broad career stage categories. The research aims to provide a nuanced understanding of how autonomy influences employee burnout and engagement, across different career stages, while also probably exploring additional moderating factors such as organizational size, industry, job level, and gender. The findings are expected to inform targeted organizational policies and interventions, enhancing employee engagement and reducing burnout, and contribute to the theoretical advancement of the JD-R model in organizational psychology.
